For over-the-shoulder zips, always hold the material and pull the zip down rather than pull the zip outwards which can pull the zip off its track.

Once on if the seals are uncomfortably tight, they will stretch a little with time but you can speed things up by placing something larger inside the neck and/or wrist seals and leave them overnight.
